Pay at each grade is a set number so I know everyone at each grade gets paid the exact same amount. As for promotions, these are based on feedback from the entire senior team (c.30 people) which creates an open forum - moderated by HR - where decisions are discussed at length to minimise the impact of any unconscious bias.
